About the Client

A government-backed financial services organisation supporting public sector clients, operating in a highly accountable, stakeholder-rich environment with a strong technical workforce. Serendis partnered over multiple years to deliver cohort-based leadership development.

The Challenge

As the organisation’s role and influence grew, expectations of its leaders shifted. Technical expertise remained strong, but leadership capability was uneven and often anchored in functional delivery rather than broader organisational impact.

Leaders were increasingly required to think and act strategically. This included influencing across complex stakeholder environments, collaborating beyond their immediate teams, and contributing to enterprise-wide outcomes. In practice, this was not consistent.

Previous investment in leadership development had established a foundation, but impact varied. In particular, earlier senior leadership experiences had not fully translated into the behavioural and strategic shifts required.

Without a step change, there was a clear risk. Leadership capability would not keep pace with the organisation’s evolving mandate, and opportunities to operate as a cohesive, strategically aligned leadership group could be missed.

Our Approach

Serendis partnered with the organisation over seven years to design and evolve a leadership development experience grounded in real work and practical application.

At the core was a clear philosophy: leadership capability is built through experience, not theory. Programs were structured around cohorts and designed to reflect the organisation’s context, using real case studies and business challenges to anchor learning in day-to-day leadership practice.

The approach evolved over time. A flagship program was established for emerging and developing leaders, building foundational capability in leading self and teams. As organisational needs matured, the experience expanded into a reimagined program for senior leaders with a stronger focus on strategic and enterprise leadership.

A defining feature was the active involvement of senior leaders. Co-facilitation and contribution of real organisational challenges ensured authenticity, strengthened alignment to leadership expectations, and reinforced that leadership capability was owned internally.

The program was explicitly aligned to the organisation’s leadership capability framework, embedding expected behaviours through practical tools and structured application. Leaders were equipped with approaches they could immediately apply in stakeholder conversations, team leadership, and cross-functional collaboration.

This multi-year partnership enabled continuous refinement. Feedback was actively used to reshape the experience, ensuring it remained relevant, practical, and aligned to the organisation’s evolving priorities.
